Title: The effect of motivation on staff performance in the health services of Ghana: A Case Study of Komfo Anokye Teaching Hospital, Kumasi

Abstract: Ensuring health worker motivation is important if health workers are to perform optimally and effectively deliver health services in many developing countries. The objective of the study was to determine the effect of motivation on clinical staff performance at KATH. The study specifically sought to identify the motivational strategies in place at KATH, determine their effectiveness in relation to performance of clinical staff and constraints mitigating the performance. First an exploratory qualitative study was conducted: I0 management staff and 40 patients were selected by purposively and convenience sampling techniques respectively and were interviewed to identify KATH’s motivational strategies and staff performance level. This was followed by a cross-sectional survey of 200 clinical staff conveniently selected to determine the effectiveness of the motivational strategies through a pretested questionnaire. Number of patient visits was also utilized as measure of staff performance. From the findings, the motivational strategy identified was at the individual level and included, ‘free accommodation’, ‘free mobile credits’, ‘free meals’, ‘study leave’, ‘fuel allowance’, ‘comfortable restrooms’ ‘reduced internet package’, ‘Car maintenance allowance’ and ‘yearly bonuses’. The motivational packages were inadequate with 64% of clinical staff collectively dissatisfied and this corresponded with the unsatisfactorily low performance of staff as elucidated from the interviews with management and patients, thus showing the ineffectiveness of KATH motivation strategy. Lack of logistics and teamwork and inconsistency in strategic decisions were the major constraints affecting staff performance. It was thus recommended that management should show more commitment to staff motivation in line with its mission statement as well as institute proper complaints handling system to address its stakeholders concerns especially patients issues on staff performance.
